Part of the guide Employee recognition

In this article
Short answer
Emotional salary is the set of non-cash benefits that make someone want to stay: time, recognition, growth and how they are treated. A work incentive, by contrast, rewards a specific goal. Lemon Creativo in Santo Domingo supplies the items for both: a mug with each employee's name from RD$513 or a crystal plaque from RD$1,267, before tax.

Request quoteWhat is emotional salary?
Emotional salary is everything people get from their job besides money that makes them want to stay: time, recognition, growth and being treated well. It does not replace pay. Fair pay is why someone accepts the job; emotional salary is a big part of why they don't take the call from another company.
It falls into five types, and any company can start with whichever is easiest:
- Time: flexible hours, a day off on your birthday, leaving early after a deadline.
- Growth: support to study, a career path you actually talk through, new responsibilities.
- Recognition: naming wins in public and marking years of service.
- Care at personal moments: birthdays, new babies, Mother's Day or Father's Day.
- A good start: a ready workstation on day one and someone waiting for the new hire.
How is it different from a work incentive, and from what the law requires?
They are three different things, and mixing them up causes most of the problems:
| Emotional salary | Work incentive | Legal requirement | |
|---|---|---|---|
| What it is | A permanent, non-cash benefit | A reward tied to a specific goal | What the Dominican Labor Code requires |
| When it's given | Always, regardless of the quarter | When the goal is met | On the date set by law |
| Example | A birthday day off; a plaque for five years of service | A kit for the team that hit its sales goal | The Christmas salary, paid by December 20 (Article 219) |
| Common mistake | Turning it into a prize: the team reads it as a cut | Announcing it afterward, when it no longer motivates | Presenting it as a company perk |
The practical rule: permanent benefits are never tied to performance, and incentives are announced up front, with the goal, the deadline and the reward. If the birthday day off suddenly depends on monthly sales, people don't feel they won a prize; they feel they lost a benefit.
Emotional salary examples you can apply in the DR
Several cost nothing. The ones that involve an item can be covered with real catalog products (reference price per unit, before ITBIS, the Dominican sales tax, as of October 2026; it varies with quantity, branding method and packaging):
| Example | What you need | Real item | Price per person |
|---|---|---|---|
| Birthday day off | Coverage for the role that day | Cork-base mug with lid and their name, handed over the day before | RD$513 |
| An afternoon off after a deadline or audit | An agreement with each department head | None | No direct cost |
| A proper welcome | A ready workstation and a buddy for the first week | Welcome kit with notebook, pen and keychain bottle | RD$1,730 |
| Years-of-service recognition | Saying it in front of the team | Octahedron crystal plaque | RD$1,267 |
| A break during peak season | Picking the heaviest week of the year | Wellness and Productivity kit (cork mug, notebook, snack and drink) | RD$1,427 |
| Celebrating family | A list of who is a mother or father | Father's Day bamboo speaker set | RD$1,494 |
| Support to study | A written policy: how much, for what, and with what commitment | None | Per the policy |

How do you spread the per-person budget across the year?
Set an annual amount per person and split it across three or four moments instead of spending it all in December. The same money, spread out, reads as attention all year; concentrated, it reads as the holiday gift and nothing else.
| Moment | Spread across the year | All in December |
|---|---|---|
| Birthday | Mug with their name: RD$513 | — |
| May 1, Labor Day | 750 ml aluminum bottle: RD$572 | — |
| Holidays | "A sweet pause" holiday set: RD$918 | A single gift of about RD$2,000 |
Either way it is RD$2,003 per person per year. Spread out, that's three times a person feels remembered; concentrated, it's once. That budget covers three rows of the HR workplace climate calendar: birthdays, Labor Day and the holidays.
When the plan goes through procurement, ask for line-item pricing. It is one of the most common requests we get: "Please quote each product separately." That way each moment gets approved on its own.
Mistakes we see often
- The same gift every year. By year two it no longer surprises; by year three it's taken for granted.
- No message. A gift with no reason feels like HR paperwork. A card with the why is worth more than the item.
- Presenting the Christmas bonus as a gift. It is required by the Labor Code and the team knows it; if the company sells it as a perk, the rest of the plan loses credibility.
- Leaving the holidays to the last week. To deliver on December 15, artwork must be approved by November 19, 2026.
How we handle it at Lemon
You tell us the moments in the year, the headcount and the amount per person. Within 24–48 hours you have the proposal: one mockup per moment and the price split into product, branding, packaging and service, so Procurement can approve each line. You approve the artwork once, with the list of names, and we deliver each moment on its date: to one point, to each person or to each site, in the National District and across the country.
If the moments repeat every year, the annual gift plan lets you approve the whole calendar once. And if you would rather recognition not depend on anyone's memory, the employee recognition program adds points on its own at every birthday and anniversary, and your team redeems them for gifts we produce and deliver. The program has no cost: you only pay for what is redeemed.

Frequently asked questions
Which emotional salary examples work for companies in the Dominican Republic?
A day off on your birthday, flexible hours after a deadline, support to study, formal years-of-service recognition, a proper welcome, and a gift on Mother's Day or Father's Day. None of them require changing the pay scale.
Does the Christmas bonus count as emotional salary?
No. In the DR, the Christmas salary is required by the Labor Code (Article 219) and must be paid by December 20. What a company gives beyond the law, such as a year-end gift with a message, does count as emotional salary.
How much budget per employee do you need?
Less than it seems if you spread it well. Using catalog prices before tax as of October 2026, a named mug on their birthday (RD$513), a bottle for Labor Day (RD$572) and a holiday set (RD$918) add up to RD$2,003 per person per year, across three moments instead of one.
How do you reward goals without the team reading it as a cut?
Keep the two apart. Permanent benefits, like the birthday day off, are never tied to performance. The incentive is announced up front, with the goal, the deadline and the reward, and delivered as soon as the goal is met.
